1.1. INTRODUCTION

INTERNAL BENCH STRENGTHENING (IBS):

The purpose of this Internal Bench Strengthening is to figure out the talent

required to implement the business strategy and constantly strengthen the talent

pool of an organization. The talent review and planning process helps us identify

talent for emerging roles in the organization.

Once business strategy for the year is finalized, we have to identify the

critical roles to execute it. We review the talent available for those roles internally

as well as externally. We plan for the succession of existing critical roles, including

the Senior Profiles, and identify employees who are ready to take over the roles

immediately and over the next 1-2 or 2-3 years.

With businesses requirements changing and competition becoming intense,

there is mounting pressure on us to deliver more and better than before. Therefore

the need to develop and deploy talent who can articulate the passion and vision of

the organization and make teams with the energy to perform at much higher levels

is the most crucial business process. Hence the need to have a appropriate bench

plan in place for the critical roles and critical employees in the circle.

Identifying the Critical Roles and People:

To identify the critical roles :

The criticality of each role is found by Critical role index (CRI). CRI gives
the number of roles which are critical in Integra and thereby IBS activity can be
streamlined.

The critical roles are found out from the following parameters:

 Sourcing

 Training Time

 Retain ability

 Customer Delight Factor

 Role to Customer Ratio

 Role to Process ratio

To identify the critical people:

The criticality of each role is found by Critical People index (CPI). CPI
gives the number of people who are critical in Integra and thereby IBS activity
can be streamlined.

The critical persons are found out from the following parameters:

➢ Total experience

➢ Person to Customer Ratio

➢ Qualification

➢ Market Threat

➢ Rev / Cost impact to business.

There are totally 33 DU’s in INTEGRA, the heads of the entire DU are
considered for the critical role. Apart from the DU heads the other critical roles and
critical persons are identified.

Analyzing the skill set:

. The required skill set need to perform the critical role is identified and
analyzed

Identifying the manpower for backup:

Basically we go for IBS since the attrition rate is high as a result of which
many critical people leave the organization. We need to fill up those places with
an immediate backup. Hence people who’ll be able to fill the critical positions are
been identified. We will identify the back up by means of a questionnaire and
direct interviews.

Analyzing the skill set:

The possessed skills and the skills of the backup manpower which forbid
them to succeed the critical position. If there is a need in future is being analyzed
and being tabulated

Finding the skill set gap:

There may exist a skill set gap between the critical positions and the backup
positions, that gap is being identified and analyzed. In order to fill the lacunae and
make the backup manpower fully equipped for that respective job profile in that
particular DU.

Bridging the gap:

The skill set gap between the critical positions and the future back up’s is
identified and bridged through training.

Equipping the manpower:

Through the training backup man power will be able to fill the critical
positions in case of a future requirement.

1.1. STATEMENT OF THE PROBLEM:

➢ High attrition rate :

Attrition rate have been a major issue in many organization. Employee leaves
an organization to various issues. If they leave the organizations then the work
which they have been doing gets a halt .To over this stoppage of work and wait till
a new employee join the organization, the organization goes for Internal bench
strengthening (IBS) activity . Thereby the efficiency and effectiveness of the
organization will continue.

➢ To identify backup manpower:

The main aim for IBS is to find the backup manpower for critical positions
in the organization.

➢ Growth of the organization:

By having an internal shift in the organization there can be a growth.


Whereby there won’t be a need to wait for new recruitments to be carried over.
This will eventually lead to the growth of the organization of the people. People
who can be a potential back up are identified and they are giving training so
they can work in cross functional areas also.

➢ To cope with the uncertain conditions:

In order to cope up with uncertain conditions the Internal Bench


Strengthening (IBS) activity is done. So that always there will be a backup person
to handle the work and execute the functions

➢ To handle the competitors and clients :

This is highly competitive world, in order to sustain in cut throat


competition IBS is done .Clients will have their own requirements and the
organization should be always in a ready position to serve their need so that
their business is not lost.

Business impact the position can create in the Plan for the next lap:

The IBS activity helps in finding the potential resource available .Thus the
business impact which can be created in the next lap year can be estimated. The
organization is planning to have internal shift itself than recruiting new people

➢ Possession of Hot Skills / Market demand for the skill:

By doing IBS we are also identifying the skills which one have and needed
special skills are also in cultivated.

➢ Market scarcity for the skill:

There will be market scarcity for few skills. Those scare skills can be
identified and the training can be given.

➢ To identify the training needs based on the skill set backup man power
and design training modules:

From IBS activity the training needs can also be assessed.

As a follow up of the IBS activity the training calendar is being designed.

Due to the above reason the present study has carried out with the following
set of objectives.

Software Solutions.

• To find a Bench Manpower in all the Critical Positions of Operations &
Support functions.

• Clear understanding of the varied roles within the organization and


appreciation of the value-addition from self and others leading to building a
culture of trust, sharing and team orientation.

Secondary Objective:

• To append the critical skills in the job description of the manpower holding
the critical positions.
• To incorporate the critical skills training in the training calendar.
• To carry out internal bench strengthening activity in Integra Software
Solution, Pondicherry.
• Identifying performance parameters for individuals in present & future roles

1.1. LIMITATIONS OF THE STUDY :

○ Internal Bench Strengthening (IBS) have many folds and carrying out
by a individual person was a constraint.

○ Many of the delivery units (DU’s) heads were busy in their production
unit so it was challenging to get the filled questionnaire

○ Time was a major constraint.

○ The organization was big and had many Delivery units (DU’s), to
understand about various delivery units ( DU’s) and skills involved
was challenging and quite complex in the beginning of the study
which consumed much of the time.

INDUSRY PROFILE:
Electronic publishing or ePublishing includes the digital publication of e-
books and electronic articles, and the development of digital libraries and
catalogues. Electronic publishing has become common in scientific publishing
where it has been argued that peer-reviewed scientific journals are in the process of
being replaced by electronic publishing. Although distribution via the Internet (also
known as online publishing or web publishing when in the form of a website) is
nowadays strongly associated with electronic publishing, there are many non-
network electronic publications such as Encyclopedias on CD and DVD, as well as
technical and reference publications relied on by mobile users and others without
reliable and high speed access to a network.

Electronic publishing (e-publishing) deals with the collection, modification


and distribution of information, art and software in any form, such as on physical
media or via computer networks. E-publishing may be broadly divided into two
categories: online and offline publishing. Online publishing uses computer and
communication networks including the Internet, intranet and extranet for delivery
of the content. Offline publishing uses storage media such as CD ROM, CD-I,
DVD, memory card and diskette for distributing the content. By definition,
electronic publication (e-publication) is the publication of any form of electronic
media. There is a wide variety of e-publications now on the market, including
information resources, instructional aids, games and entertainment products.

After an article is submitted to a journal for consideration, there can be a
delay ranging from several months to more than two years before it is published in
a journal, rendering journals a less than ideal format for disseminating current
research. In some fields such as astronomy and some parts of physics, the role of
the journal in disseminating the latest research has largely been replaced by
preprint repositories such as arXiv.org. However, scholarly journals still play an
important role in quality control and establishing scientific credit. In many
instances, the electronic materials uploaded to preprint repositories are still
intended for eventual publication in a peer-reviewed journal.

There is statistical evidence that electronic publishing provides wider


dissemination number of journals have, while retaining their peer review process,
established electronic versions or even moved entirely to electronic publication.

Electronic publishing is increasingly popular in works of fiction as well as

The demand for e publishing content is driven by the surge in digital storage
means and use of internet for information search, business and entertainment. E
publishing content has four basic aspects- editorial, interactive, visual appeal and
accessibility to the user and an infinite range of subjects to be addressed.

An OECD report (2005) points to the variety of subjects which topped e


book sales across countries. In France it was literature, Germany and Japan read
non- fiction, in UK it was scientific and technical books, South Koreans focused

• Scientific, Technical and Medical (STM):

The use of electronic journals, publications, archives and datasets have

Current Scenario of ePublishing Industry & Services in India:

ePublishing in simple terms means, digitizing information which is


otherwise available in print format and storing it in electronic or digital form. The
industry has witnessed growth on account of benefits such as low cost of
production, low investments, low inventory storage costs and the opportunity to
reach a global audience in a cost effective manner. According to a Value Notes
report “Offshoring in the Publishing Vertical – 2009”, the industry is expected to
grow at a CAGR of 35% and reach an estimated value of US $1.2 billion by 2012
thereby employing almost 74,000 people.

• Scope of Growth for the ePublishing Industry in India

Going by tradition, the older generation specifically, is more accustomed to


turning the pages of a book. However, the newer generations, with increased

access to sources of digital information and natural acclimatization to its use will
be more open to embrace digital content.

Although scale of usage and revenue generated by the ePublishing industry is


still way below its print counterpart, the scope has evolved over the years,
especially with the emergence of digital and online media. The ePublishing models
can be broadly classified as Online publishing, comprising of internet, intranet and
extranet for content delivery and Offline publishing such as, CD Roms, DVDs and
Memory cards. Apart from this, a very vital channel which can catapult the
industry into a higher trajectory is the development and adoption of eBook readers.
Though existing eBook reader such as Amazon’s Kindle has failed to live up to the
expectation of “ease of reading” and access to seemingly unending content, partly

newer gadgets to enter the market such as Apple’s iPad, touted for its low price tag

bookstore with more than 4 million books and over 100,000 eBooks.

Indian ePublishers at present primarily cater to academic, finance, Government,


engineering and research sectors and is likely to broaden in scope. This is
alongside business received from foreign players such as Prentice Hall, McGraw
Hill, Pearson, etc. who are outsourcing ePublishing services to Indian firms.
According to the Joint Editor of Businessline, Mr. K. Venugopal, the total size of
the newspaper industry alone in the US and Britain is estimated at US $75 billion.
Therefore, even if a minimum of 5 percent of this value is outsourced to India that
would result in a market size of US $3.5billion.

• ePublishing Industry - Advantage India: Demographic Profile

India by virtue of its size, population and diversity, is one of the major book
publishing country in the world. With young English speaking skilled population
base and with more than 17,000 publishing houses generating content in more than
29 regional languages, the opportunities for the publishing industry, especially
ePublishing is huge.

Optimism stems from the fact that the Government of India has accorded top
most priority status to education in its 11th five year plan. This initiative will have
a cascading effect in terms of manifold increase in the number of academic
institutions both domestic and foreign with many offering e-learning courses,
increased student base and a host of activities related to content publishing.

According to CLSA Asia-Pacific Markets education sector report, the size of


India's e-learning market is US $27 million and is likely to grow to US $280
million by 2012.Industry Associations will play a Key Role in the ePublishing
Industry in India

An industry association such as CII is playing a pivotal role in nurturing this


industry. In the first of its kind conference held in Chennai titled ‘Sustaining India
to be the publishing BPO hub of the world’, the association among suggesting
other measures, has asked state governments to offer courses in ePublishing. With
western publishing majors and newspaper publishers witnessing a cut in supplier
networks, fall in advertising revenues and readership, there is the possibility of
offshoring a chunk of these activities to India and Indian ePublishers need to move
up the value chain and be poised to grasp the opportunity.

Therefore, taking cues from domestic developments and global trends vis-à-vis
ePublishing, the industry is at the threshold of witnessing a paradigm shift in the
way books and other content are published, circulated and read.

The use of personal computers has leapfrogged over the years. According to
Forrester, India will have around 157 million PC users by the year 2015.

Mobile phone usage too has grown exponentially and the charges are lowest
compared to any other place in the world. Simple phones are successfully running
alongside smart phones and PDAs. As per the Cellular Operators Association of
India’s January 2010 figures, there are at present a total of 395.3 million users
across all circles. The imminent launch of 3G services will add more diversity and
punch to the service. However, net access charges/GPRS charges are still on the
higher side.

Internet usage too has kept pace with growth in the other industry drivers.
Corporate usage accounts for the largest share of the pie followed by users
frequenting internet cafes and home users.

3.1. RESEARCH DESIGN:


The type of research design used in this study is descriptive in nature.
Descriptive research includes surveys and fact-findings enquiries of different
kinds. The major purpose of descriptive research is description of the state of
affairs, as it exists at present.

To carry out the research the primary data was collected through
questionnaire. Before the preparation of a questionnaire, a preliminary
understanding study about the company was carried out.

Direct interviews were too conducted with various personnel in the


organization to gather the primary data.

They were questioned about their understanding of the IBS, about the
critical positions existing and the required skill set, the persons suitable for the
backup positions for the critical positions and few about the training needed.

Based upon few parameters the data’s regarding the above said were
obtained.

Also a number of other people’s thoughts and experiences were taken as


guidance.

Data for this study is obtained from Primary & Secondary sources.
Primary sources include company officials, market.

Primary data was collected through questionnaire. Before the
preparation of a questionnaire, a preliminary understanding study about
the company was carried out

Secondary data includes those data which are collected for some purpose or
other than the problem at hand. Those data are collected from Internet, reports

In this study, many details regarding retail industry, Company profile,


Competitors profile were taken from Internet.

The sampling technique used is simplified random sampling. Here the


samples are chosen randomly.

The sample size in this study includes the respondents who gave their
response to different questions. A sample size of 17respondents was administered
for this study.

FINDINGS:

 The critical positions in Pearson delivery unit (DU’s) were identified.


 The critical skills of the personnel have been identified.
 The backup personnel have been found out for Pearson delivery unit
 The current employees of FQA and Project Management Executive
are fully equipped and don’t need any additional skills to be imparted
through training
 There is no back up for Project management executive and client
manager.

SUGGESTIONS:

 More number of recruitment should be done for Project Management


Executive (PME) position.
 Learning and development department should give the required
additional skill set to the persons who are in need of it .
 Cross training can also be done so the employees of the organization
can be used effectively and will perform efficiently

CONCLUSION:

Thus Internal Bench Strengthening (IBS) activity was studied thoroughly


and carried out in Integra software services Pvt. ltd, Pondicherry. By doing this
activity the critical skills and positions were identified. The backup personnel for
the critical positions were also identified. By this Internal Bench Strengthening
activity the organization can grow internally as well as externally. The employees
an also grow along the organization .The growth will be a healthy one for both of
them. The company can serve with its same efficiently and effectiveness even in
case of and unpredicted scenario with the backup personnel available.
