1. Situation Analysis

1
Case Study II –Somebody Stop the Radio Star

 Summary of facts:

In the case“Somebody Stop the Radio Star”. The name of the firm is Canadian Broadcasting

Corporation (CBC). In CBC, Hubert Lacroix is the president and chief executive

officer;ArifNoorani is the executive producer; Jian Ghomeshi is the host of Radio Q; Linda

Groen is the director of networktalk radio; and Kathryn Borel is Q producer in 2010.

According to the background, CBC is Canada’s national public broadcaster, responsible for

delivering radio and television services. CBC has built a strong and positive reputation in the

public. On paper, CBC was became “a model of employer enlightenment.” Besides, CBC

also view its employee safety very important, it provides training programs for them. All in

all, CBC was evaluated as an exceptionally progressive workplace.

This case focus on the radio show Q, there are six employees working for this show, and the

host of Q is 45-year-old Jian Ghomeshi.

Jian Ghomeshi is a singer and drummer from MoxyFruvous. From 2002, he was involved

with CBC programs and became popular in 2007. With Ghomeshi as a host, Q gained

incredible rating, and even expanded TV-like broadcast channel as well as YouTube. Q had

become synonymous with Ghomeshi. CBC had made Ghomeshi a Canadian arts and culture

star.

What’s more, the hit radio show Q was aired twice daily across Canada and through

160American stations. Different from other traditional radio shows, Q is more “hip”and to

appeal to younger audience. CBC leaders want to make Q more popular and access to

mainstream audiences. After Ghomeshi became the host, audiences are crazy about Q.

2
Case Study II –Somebody Stop the Radio Star

 Symptoms in the case

Firstly of all, most of the dozen young female staff work with the Jian Ghomeshi feel

unhappy for the working environment. Even though Ghomeshi is not officially boss, but he

already become the nominally leader in Q. His emotional working style, his mood swings and

tirades make other staff suffering in a poor working condition.

Besides, even though they have complaint many times to Arif Noorani, the executive

producer, but nothing worked. Finally, the six employees cannot stand it anymore and decid

to fight for a better environment.

 Critical inferences

In 2010, a young female producer of Q—Kathryn Borel had spoken out her situation and

problems she encountered to Noorani as well as the Union representatives. She experienced a

lot of emotional abuse and sexual harassments while working with Ghomeshi. Besides, she

also found the workplace to be toxic. But all these efforts didn’t work. CBC cannot loss

Ghomeshi for the audiences, but producer like Borel can be easily changed. Finally, Borel

submitted resignation and leave CBC.

According to Shalom H Schwartz’s Value Theory, “Values and Behavior: Strength and

Structure of Relations” (Schwartz, 2003). The reason that Kathryn have no responses for her

problems in working environment is that she and the organization CBC aroused individual-

Organization value conflict. As a result, CBC will not change in order to protect their value,

and Kathryn might arouse the sense of dissatisfaction and other negative attitude.

 Assumptions

Under the facts below, both internal and external problems will expose in the future. With

serious inside employee problems, CBCwill not keep his high reputation in the public all the

time in the future. The six employees will Moreover, employees are easy to leave the

organization due to poor working environment.

2. Problem Statement

 Address broad corporate perspective of root causes(s)

First of all, even though CBC has a strong positivereputation for its brand, the outsiders have

predict all employees in CBC should be treat very well, and should beworking in a harmony

environment. However, the fact is that these young female staff in radio Q working in a toxic

environment, but management people do nothing about these problems in order to protect

their and the organization’s interests.

 Address how the strategic position of the firm is being negatively affected by the

problem

For the reason that CBC is the only one Canada’s national public broadcaster, they already

have very strong and positive reputation. If there is some negative news happened and be

knew by the public and audiences, CBC will encounter heavily crisis of confidence. They

will lose a lot of audiences.

3. Analysis

 Financial or quantitative calculations of the firm

4
Case Study II –Somebody Stop the Radio Star

Thereis not specific financial or quantitative information in the case. It only clarify that after

Jian Ghomeshi become the host of Radio Q, this show has a significant increase to their

audience number as well as their reputation, besides, Jian Ghomeshi also bring directly

economic contribution to CBC.

Moreover, we can see that CBC don’t have a specific policy to protect employees have a fair

and comfortable working environment. After the six employees “Red Sky”, CBC starts to

build some accountable policy to control Jian Ghomeshi’s performance.

 Qualitative analysis of customers, competition, and issues related to supply chain

The customers of Radio Q is relatively loyalty, they have already formed a habit to listening

Radio Q as a part of their life. The age of audiences will be younger and younger in the

future. The competitors of Radio Q is other radio show on broadcast, besides, shows on TV-

channel and Internet will also divide some audiences from Radio Q. The issue of this supply

chain is that it’s too much rely on its star host Jian Ghomeshi, in case Ghomeshi has some

negative news, Radio Q will be hurt heavily,

 Environmental Scanning and Analysis—SWOT Analysis

In this case, the strengths of Radio Q is that it’s a very popular radio show among mainstream

audiences and goanna attract more young people through broadcasting in CBC website as

well as YouTube. Besides, Radio Q’s star host Jian Ghomeshi could bring the organization

more revenue and profit. As a result, Radio Q and CBC both have prosperous future.

However, the weaknesses of Radio Q is that its organizational management structure is

unsuitable. This will result low employee satisfaction, and poor human resources

management.

For the opportunity part, CBC and Radio Q could improve its organization structures and fix

its own internal communication and management problems.

On the other hand, threatens of Radio Q is that the highly dissatisfaction emotion among the

exist staff. They cannot get any useful solutions, that’s will effect higher turnover rate and

might hurt the brand reputation.

6
Case Study II –Somebody Stop the Radio Star

According to Balanced Scorecard approach, which is a useful approach to creating multiple

performance measures. This approach is used to align business activities to the vision and

strategy of the organization, improve internal and external communication and monitor

organization performance against strategic goals (Kaplan & Norton, 1991).

4. Alternatives

 Making a new adjustments on the policy for the organization.

In this organization, it is a lack of clear policy that to protect the employees. It is essential to

make some adjustments for protecting employees. The organization can keep Jian Ghomeshi

though monitoring and controlling him to avoid others employees get hurts. The adjustment

can deduct someone’s wages if some of them hurt others’ human rights, such as sexual

harassment. The one of advantages is that to control Jian Ghomeshi in order to protect other

members in the group. According to adjustments, it also can provide compensation and

conversation to victims who are in this case, and comfort these victims as possible.

Reputation will not hurt and Jian can still in the Radio Q. However, that is difficult to comfort

and ask victims to keep quiet through compensation, because the hurt from Jian Ghomeshi

make them feel stressful. Also, it may cause high expense for compensation.Even if

reputation will not hurt and a large number of audiences is kept, others employees may lose

trust for their organization. In this case, there is a lack of trust-build among members and

leaders in the organization. Trust-build and cooperation become worse, and decrease quality

of work. On the other hand, once the negative news about this issue is released in the future,

it will have more serious problems if there is a larger number of audiences. It will make more

7
Case Study II –Somebody Stop the Radio Star

controversial discussion in the public, and it is more difficult to control at that time.

 Replacement of new host in Radio Q

The organization can move Jian who as a host in the Radio Q step by step. First, the support

team decrease the chances that Jian appears in their own performance, and increase others’

chances to appear in the performance. At the same time, the organization make more choices

for replacement on the position of Radio Q host. It leads audiences can accept a new host in

the Radio Q gradually as possible. The hurt for organization is reduced even if the bad news

of Jian Ghomeshi. During the period that try to make audiences have less attention on Jian, it

has more time to pick the best choice of replacement. The disadvantage is that it spends

expenses in looking for the new host with experiences and host training. It means new start of

the Radio Q because of new replacement. In this period, it need to be careful to prevent this

bad news from releasing until Jian can be moved. This alternative may make victims feel bad,

and Jian may try to against that he is forced to be ignored gradually in Radio Q.

 Move Jian from Radio Q directly

It is high risk that to move Jian from Radio Q directly. It means that to release the negative

issue about Jian Ghomeshi, and lose some audiences. A challenge is happen for the

organization of Radio Q. It needs to have quick adjustment for organization stricture, and

members will feel stressful in this period. At that same time, it is stressful for looking for a

new host. On the contrary, organization may get better reputation through publishing “bad

person”. The organization should explain to the audiences that their organization would not

8
Case Study II –Somebody Stop the Radio Star

allow this kind of bad phenomenon and protect their employees even if the organization get

hurt. Employees’ long-term satisfaction increase and have better trust-building in

organization. There will be a better productivity with good cooperation, and make employees

feel safe. Likewise, the teams can work with better and comfortable working environment.

5. Recommendation and Plan of Action

 Provide criteria reasoning for selection

Comparing with three alternatives, replacing a new host in Radio Q is a better alternative

with lower risk. This alternative needs time to implement well. Members of the organization

will feel less stressful when the negative issue have not released. They have more time to

think, for example, the organization figure out the new policy and organization structures

which can make better choices for future. This alternative gives time to audiences to accept

new changes, and reduce audiences loss. The expenses for Jian Ghomeshi issue cannot be

avoid, but it can be reduced through more cautious discussion and future plans. The

employees can feel secure gradually because of better policy and satisfaction.

 Why other alternatives were not selected?

Comparing the selected alternative, other alternatives cause more expense but lower

satisfaction for employees. Selected alternatives can help collect satisfaction gradually with

reducing unnecessary expenses and loss. Quick changes and adjustment make organization

pick wrong choices with social pressure and high risk, therefore, it is extremely stressful for

whole organization. Some employees may be worried for unemployment if this problems can

9
Case Study II –Somebody Stop the Radio Star

not solved and Radio Q fails. Moreover, internal and external communication are required for

solving problem.

 Address how problem statement is resolved

To replace a new host through make audiences accept the changes, and then to make a

clear policy of management and organization structure for future work. To gain more

satisfaction through good trust-build of employees and identity from audiences. After

new changes, Radio Q can release more information about that to make good working

environment, and how employees protects themselves. It helps develop people’s

consciousness about Jian Ghomeshi.

5. Concluding Comments.
