Executive Summary

I did my summer internship at Excel Technovation Pvt Ltd., Jaipur. The


company is one of the leading software developer companies of India. I did my
summers training at the Regional Office located at Jaipur. The HR department
located at this office was looking after the areas of Delhi, Pune and Jaipur. I was
assigned various projects during the course of my 10 days internship with the
organisation. The projects given to me were Employees Satisfaction System,
Recruitment, and ETPL status.

The report deals with the details of my work in the organisation. These projects
required an understanding of the processes established in the organisation, as
well as using people skills to get the various tasks done. Persistence and
patience were extremely important to ensure completion of the tasks assigned to
me.

The report also deals with the organizational processes that I observed during
my internship. As I was the part of the Jaipur branch, my observations about the
organization are limited only to that branch. My discussions with the HR
executives of the organisation have added to my experience of organization
processes.
I, like others, also had my share of learning and problems, which have been
mentioned in the report. In short, my learning was the vast addition to my
knowledge base and honing of my skills.

EMPLOYMENT SATISFACTION
Employee satisfaction or job satisfaction is, quite simply, how content or
satisfied employees are with their jobs. Employee satisfaction is typically

Employee satisfaction and employee engagement are similar concepts on the


surface, and many people use these terms interchangeably. Employee
satisfaction covers the basic concerns and needs of employees. It is a good
starting point, but it usually stops short of what really matters.

Measuring Employee Satisfaction


Employee satisfaction is often measured by anonymous employee satisfaction

In an employee satisfaction survey, employee satisfaction is looked at in areas

The facets of employee satisfaction measured vary from company to company.

A second method used to measure employee satisfaction is meeting with small


groups of employees and asking the same questions verbally.

Depending on the culture of the company, and whether employees feel free to
provide feedback, either method can contribute knowledge about the degree of
employee satisfaction to managers and employees.

Exit interviews are another way to assess employee satisfaction in that satisfied
employees rarely leave companies.

How to Make Employee Satisfaction Surveys Successful

A satisfaction survey is used by an organization or a business to measure the


liking and approval of a particular group of stakeholders for its services, work
environment, culture, or employment. Specifically, for this Human Resources

A satisfaction survey is a series of questions that employees answer to inform


the employer about how they feel about or how they experience their work
environment and culture.

them to express opinions.

With carefully chosen questions that do not lead to particular answers, an


employer can get the feel for the happiness, satisfaction, and engagement of

If an employer decides to use a satisfaction survey, the employer must


commit to making changes in the work environment based on the employee

committed to reporting the results to employees. Additionally, the employer
should be committed to making changes to the work environment, with the help
and involvement of employees and teams of employees.

Communicating transparently about the changes, their impact, and future plans,

Without the transparent communication, results reporting, and employee


updates, employees will not trust the employer's motives in collecting survey
data.

Over time, employees will cease to respond or respond only with answers that
they believe the employer wants to hear. It makes the data collected on the
survey useless.

The involvement of employees in improving the work environment based on


survey results creates an environment of shared responsibility for workplace
culture and improvements. Employers should avoid leading employees to
believe that satisfaction at work is the employer's responsibility. Employee

satisfaction survey.

Employee satisfaction is a top priority for most businesses with good reason.
Aside from being nicer to be around, happy and fulfilled workers tend to be
more motivated and productive than staff members who feel frustrated,
sidelined or dissatisfied. The main objective of improving employee satisfaction
is to have great workers who stay long-term, reducing turnover and ultimately
helping your business to grow. So, whether you’re considering introducing
financial incentives such as bonuses or thinking of buying a pool table for the

The two methods you can use to survey employees are interview or
questionnaire. With an interview survey, you sit down with the employee to get
verbal feedback. With the questionnaire, the employee completes the survey and
submits it to you via paper or electronic format. Though the questionnaire
survey is time consuming for management, the answers tend to be more honest.
To increase employee honesty during interview surveys, consider outsourcing a
non-biased third-party company to conduct the interview.

There is little doubt that great employees are an organization’s number one
resource. Keeping workers happy helps strengthen a company in many ways,
including:

HR department. Retaining workers helps create a better environment, and
makes it easier to recruit quality talent and save money. The bottom line:
satisfied employees are typically much less likely to leave.

o Higher Productivity – Irrespective of job title and pay grade, employees who
report high job satisfaction tend to achieve higher productivity.
o Increased Profits – Keeping employees safe and satisfied can lead to higher
sales, lower costs and a stronger bottom line.

o Loyalty – When employees feel the company has their best interests at heart,
they often support its mission and work hard to help achieve its objectives. And,
they may be more likely to tell their friends, which helps spread goodwill.

Factors of Workplace Satisfaction


Keeping employees engaged and satisfied takes more than just good pay and
benefits. The following list reveals some of the key job satisfaction aspects cited
by employees:

o Respect – According to the SHRM report, employees rate respectful treatment


of all employees as the most important factor in job satisfaction.

o Trust – Perhaps because of workplace uncertainty in the years following the


Great Recession, employees indicated that trust between themselves and senior
management was another highly important satisfaction factor.
o Security – If you’ve ever had to go to work each day wondering whether your
job is secure, you know it can cause a great deal of anxiety. Organizations can
provide a sense of security through honest communication and transparency
about the company’s health and long-term viability.
o Healthy Environment – Workplaces that are free from stress, morale issues,
harassment and discriminatory practices can create a positive and healthy
environment for everyone.

o Career Path – No one wants a dead-end job. Employees are more likely to
excel when they can see an established upward path, with the opportunity to
earn a higher wage and take on greater responsibilities.
o Pay and Benefits – Good wages aren’t the only reason employees find
satisfaction in their jobs, but they typically rank high on the list. Competitive
pay generally makes employees feel valued, and gives them less reason to look
elsewhere for work

Ways to Improve Employee Satisfaction

Employee satisfaction plays an essential role in motivating the employees to


deliver their level best and also leads to a positive ambience at the
workplace.
Employee satisfaction is no rocket science and trust me; it does not take much
to satisfy your employees. Small but sincere efforts are enough to satisfy
employees so that they not only enjoy their current roles and responsibilities but
also stick to the organization for a long time.

Let us go through ways which improve employee satisfaction.


Individuals should be assigned work as per their expertise, interest area
and specialization. If you expect a marketing guy to do justice in an accounts
profile, he is bound to get demotivated, which would eventually affect his
performance. Discuss with the employees at the time of their joining only as to
what profile would suit them the most to avoid confusions later on. Key
responsibility areas should be communicated to the employees very clearly from
day one. If employees work on something which they are best at, not only they
would be happy and satisfied but also yield better results.
No employee should be overburdened. Work has to be equally distributed
among all. Why should only one employee do everything while others just
come, enjoy and go back home? Favouritsm and partialities have no place in the
professional world. Please do not give less work to someone just because he is
your friend and you like him. This way, others who actually end up doing more
work eventually lose interest and start looking for better opportunities.
Promote a healthy work culture. Encourage employees to talk to each other,
discuss among themselves and work as a single unit not for themselves but
for the organization. It is indeed the responsibility of the management to make
their employees realize that they all are a part of a single family and it is foolish
to fight amongst themselves and create unnecessary problems for each other.
Let them have their lunch together or go out for small get togethers once in a
while. This way, they seldom find office monotonous, are satisfied with their
jobs and also work with full dedication.
Employees are unsatisfied the most when their voices are not heard. It might be
a small problem for you but for the other person, it can be a major cause of
concern. Grievances need to be addressed on an immediate basis. It is the
responsibility of the human resource professionals to sit with their employees
on a regular basis and find out whether they are satisfied with their jobs or not?
Let them come out with their problems.
Give ample growth opportunities to employees. Employees lose interest in
work, the moment they have nothing new to do. Give them new assignements,
new challenges, new roles so that they get to learn something interesting every
day. Do not unnecessarily pressurize them for unrealistic targets. Do not
interfere much and let them work in their own way. Guide them whenever
required.
Not appreciating the employees when they have performed well leads to
dissatisfaction and negativity in them. The credit should not always go to the
top management and team leaders but to the employees as well.
Bosses should not forget that their role is not to shout on their subordinates but
to handhold them and stand by them even in the worst situations. Majority of
the employees are frustrated because they do not have an understanding BOSS.
Nothing works better than rewarding employees suitably and releasing
their salaries on time. Most of the times, employees have a problem because
they do not get their incentives and payments when they require the most. Why
would an individual slog for an entire day if he does not require money? Do not
create too much of a problem in clearing their bills.
Role of Communication in Employee Satisfaction
Employee satisfaction is of utmost importance for organizations to grow and
also survive the cut throat competition. Remember, employees are your true
assets and it is essential that they remain happy and satisfied with their jobs for
them to strive hard and deliver their level best.
Communication plays a crucial role in employee satisfaction.
Most of the problems arise when employees are not happy with their bosses. On
top of it, rather than discussing the issue face to face with their immediate
reporting bosses, they prefer to badmouth them behind their backs. Understand
that this is not the solution. Bosses need to realize one thing that there are very
few individuals who really have the courage to come up with their grievances in
front of their superiors. For them, the easiest solution is to sit quietly and do
nothing or simply look for another job. You need to motivate your employees to
open up in front of you. You need to make the employees feel that you are
always there with him irrespective of the circumstances and situations.
Communicate with your team members effectively. Sit with them, talk to
them and find out what extra you can do for them to ensure hundred
percent dedication and cooperation from their end. Do not allow the
employees to keep everything within themselves. Employees are the most
satisfied when they share a great rapport with their bosses. Communicating with
them on a regular basis helps you know whether they are really happy with their
jobs or not. If they are enjoying their work, you are doing a good work and if
they are not, you really should look into the matter on an urgent basis if you
really want to retain your employee.
Do an exercise tomorrow and you will find an answer yourself as to why
communication is so important.
For two days, do not speak to anyone and work in isolation. Trust me, at the end
of the day, you will not feel like coming back to work again. That is the power
of communication. Work would become a burden for employees if you do not
allow them to interact with each other. Not only the employees would be
frustrated but also develop a feeling of hatred towards superiors as well as their
organization. Let employees talk to each other and sort out problems among
themselves.
Employees are dissatisfied when information does not reach them correctly.
Make them a part of important discussions where they can also share their ideas
and opinions. Healthy communication ensures accurate information reaches
all employees and no one feels left out within the system. Do not set targets
for your team members unless and until you discuss with them. How can
you set goals for your team without knowing whether your team is really
capable of achieving targets within the stipulated time frame or not? If you
decide the job responsibilities of an individual on his/her behalf; very soon,
he would be frustrated and decide to move on. Appraisals and promotions
need to be discussed in the presence of employees. Trust me, if you do so,
employees would work because they want to take their organization to a
new level and not because their Bosses have asked them to do so.

Factors Affecting Job Satisfaction:

1. The co-workers:

The people who you work can be either one of two kinds.

First, they might be nice friendly people who are sure about their own abilities
and are always willing to help you in time of need.

Working with such people is not only very easy but it also becomes very fun.
Overtime such people do not remain simply co-workers, but they become
family.

As opposed to this, in some companies there are co workers who are so insecure
that they are willing to stab you in the back just to get ahead in the career front.

Working with such people will indeed take a toll on you and make you dread
coming to office.

2. The boss and management style:


A major factor affecting your job satisfaction is the kind of boss which you have
to work under.

If your boss is someone who is approachable and listens to whatever grievance


you have, then working for him automatically becomes rather pleasurable.

However if your boss is someone who is never willing to be there for you in
your time of distress then working under him can be a source of great
dissatisfaction.

In addition to this, the management style of your immediate senior is also an


important factor. If you are an independent worker then someone constantly
micromanaging you might get on your nerves.

3. The general working environment:

There are many companies which ensures that the work environment of their
company is proper as they strongly believe that if the environment is not
conducive to work, then employees will not be able to give their best at all
times.

Companies where there is too much of work place politics or negativity are
never able to make it big, simply because they have so much internal conflict
which does not let them proceed.

Similarly the workers must feel safe and secure within the four walls of the
office. Without this safety they will never have any kind of happiness or job
satisfaction, rather they will be working in fear.

4. The salary which you receive from the company:

Nowadays, we are all well aware of the fact of how powerful money is. If you
do not have money then surviving itself becomes a challenge.

A major factor affecting your job satisfaction is the salary which you receive
from the company which you are working under.
Those individuals who feel over worked, yet under paid are never able to give
their all to the company, simply because they feel that their contributions to the
company are not adequately rewarded, monetarily.

Good companies value their employees a great deal and they will never let
their employees feel this way.

They will rather, go out of their way to ensure their workers are happy and
provide employee job satisfaction.

5. The facilities you are offered:

There are many companies which might not be paying their employees a huge
salary but they do make up for this, by giving adequate facilities and benefits in
order to keep them satisfied.

This is indeed one of the major factors that influences employee job
satisfaction. What people do not realize is that even small facilities here and
there do account for a lot.

It lets the employees know that the company does care for their well being and
has their best interest at heart.

This does eventually bring out the best in all the workers and encourages them
to work harder.

6. The work load:

Various individuals join a career path because they believe that they can see
themselves doing this for the rest of their lives.

They strongly believe that no matter how much responsibility is entrusted to


them it will not feel burdensome to them, because this is truly where their talent
and joy lies.

will automatically be of a superior quality.

This is simply because you love what you do and you are willing to do whatever
it takes in order to go from strength to strength.

Those who do not have any job satisfaction will never be willing to go that extra
mile in order to impress the bosses rather they will be content, simply doing the
bare minimum amount of work.

You providing good work is not merely beneficial for the company, but it also
gains you a lot of recognition.

2. You will be eager to work:


Another major benefit of job satisfaction is that you will be eager to take on
new responsibility and your attitude towards your work will be rather positive
as well.

Your eagerness will help you learn a number of new and interesting things, but
in addition to this it will also help you to take the company to new heights.

Not many people can say that they look forward to coming into work every day.

If you are one of the few people who have a great amount of job satisfaction,
then you ought to consider yourself lucky.

3. You will automatically rise from strength to strength:

A person who has job satisfaction will love his job and will consequently
perform all his duties to the best of his abilities.

professional life, one of the chief limitations of job satisfaction is that you are so
content with what you do, that you will eventually refuse to leave your

You will begin to accept only those tasks which you have been doing since you
joined the company and you will not be willing to try your hand at something
new.

As opposed to this, people who have low job satisfaction constantly want to try
their hand at something new; in the event of trying to find something they like
doing.

2. You refuse to challenge yourself:

People who have immense job satisfaction will never be willing to challenge
themselves with a daunting task.

This is because they are afraid that if they challenge themselves then the job
will not remain as satisfying as it was.

This having being stated, job satisfaction does not mean that you only take
on tasks which are easy for you and which you are used to doing, on the
contrary, job satisfaction means that you do your job irrespective of the
challenges which are thrown your way, as you know these challenges will
only help you better yourself.

My Observations

Having spent 8-9 hours on an average in the office, 6 days a week, I


observed quiet a few subtleties. The following few pages contain some such
observations:-
 Highly centralised HR department structure

The structure of the HR department of Bajaj Allianz Life Insurance


Company is highly centralized. The regional HR departments merely
function as data maintenance departments. An issue as trivial as resetting the
password of the mail of an employee requires a notification to be sent to the
head office. The HR department seems to be lacking in the ability to solve
minor grievances due to lack of power. This could be due to the fact that HR
department has been recently established in this organization, and they seem
to be trying to put their processes in place and streamline the system.

 Need for gender sensitization

One of the biggest shocks that I got while working in the organization was
the lack of gender sensitization among the employees. Female candidates
interested in working in the sales and marketing department were rarely
selected, stating that they were females and hence, incapable of doing the
task assigned. If selected, their selection was required to be approved by the
zonal manager, when there was no such rule for the male candidates.

 Absence of anti-sexual harassment initiative

This observation was the result of a personal experience I had during the
course of the internship. This is a sales-driven organization, with a high
amount of pressure on the employees, especially the Sales and marketing
team. Most of the employees at higher posts are males. Absence of anti-
sexual harassment initiative hampers the functioning of the female staff as
they have no rule or law to support them.

 Complacent attitude of the employees


The employees of the organization have a much laid back approach. They
have to be pushed into doing anything, even if the work is for their own
benefit. Processes like performance appraisal and/or filling up of ESIC forms
took up a long time because of the attitude of the employees of the
organization.

 Deficient recruitment method

The recruitment method of the company is deficient. None of the people


sitting for the interview rounds take the process seriously. They make a
mockery of the whole process, and only focus on filling up the empty posts.
This leads to the appointment of inefficient staff, and hence, the productivity
is low and the attrition rate is high.

 Excessive time and paper wastage

There was a lot of wastage of time and paper in the organization. Documents
sent to the Head Office were said to be lost in transit or were partially
received, and thus, the regional office had to maintain a lot of back-up copies
of every document sent to the head office as proof. Besides, the time-gap
between the selection of a candidate for a post to his joining is huge. The
candidate is given no confirmation of his employment till the hard copy of
his appointment letter is received. This time-gap also leads to losing out
efficient employess.

 Internal politics

As in every other organization, BALIC is also infested with widespread


internal politics. The clashes between the various departments and among
employees of the same department are evident and hamper the functioning of
the organization. The organization needs to encourage cross-departmental
conversation, and regular team-building exercises need to be undertaken to
encourage team-building.

 Low employee satisfaction

Meeting a BALIC employee who was happy and satisfied with his present
job was a rarity. Every employee I met was unsatisfied, and on the lookout
for an opportunity to leave the organization and join any other company. The
organization needs to look into the causes of such resentment among the
employees and tackle them efficiently.

 Negative image of the company

Bajaj Allianz Life Insurance Company has a very negative image as a


company among the people. I observed this while calling people during the
project on recruitment. People were highly reluctant to appear for interview
claiming that the pay was too less and the work-pressure was too much.

 Lack of organised structure within the organization

The structure of the organization seems to be highly unplanned. This could


be a reason for low employee satisfaction. A year ago, a new post, Branch
Manager, was created and 20-25 employees were appointed. A year later,
most of these Branch Managers were either fired or demoted as they were an
extra cost to the company while they did the same job as a Branch
Development Manager. Similarly, I was asked to find suitable candidates for
the post of Cluster Head of the Renewals vertical. Candidates were short-
listed and interviewed. Later on, the post of Cluster Manager was scrapped.
FINDINGS

 60% employees said their company providing proper job satisfaction.

 30% employee said that their company always tell about the parameters
of employees satisfaction system.
 57% said that they are satisfied with the parameters of employment
system
 36% employee said performance appraisal should be conducted two times
in a year.
 80% said employees job system is unbiased

SUGGESTIONS

 Company should maintain the trust over their employee


 Company should be improved training programme because 30%employee
are not satisfied
 Company should improved promotion criteria based on performance
