Question-1 Is the situation of Nikki Bliss different from Mayer's? If so how
Yes, the situation of Nikki Bliss is different from Mayers but yes both are from sexual
harassment case.
1st case - Antoinette Mayer Intent vs Perception
Mayer a senior software engineer at DigiSys.
Jay Strong, her boss & potential CEO of company.
Mayer believes Strongs behaviour has changed and is inappropriate.
In-fact Strong is trying to be friendly with Mayer as he doesnt want her to feel left out.
Strong is himself unsure of how to approach this and the miscommunication between
both has led to Mayers complaint
Strongs Intention - According to me Strongs Intent is to bring Antoinette in the loop
because he was being particularly attentive to reducing this barrier of out of the loop article
sent by his CEO. However, his method was crude but still we cant say it was justified. Yes,
had there been a clarity of intent, maybe Mayer would have appreciated her bosss intent at
the same time shared her perspective on it. This feedback would have been more than useful
as he would have got the ground situation in DigiSys.
So would it have mattered to Strong if he knew how he was being perceived by Mayer?
According to me again yes, Had Strong known how Mayer saw his actions, he could have
backed-off or cleared the air, then and there. Even without that, his methods were crude. Had
he known Mayers perception, he could have altered his methods also. There is a lack of trust
between Mayer and Strong.
Suggestion: When Mayer ask Groves (VP HR) about investing sexual harassment
complaints, according to me in India there is no such universal platform for sexual
harassment complaints online portal as 90% of harassment cases is unreported. Recently
Government of India has launched She - Box (Sexual Harassment Electronic Box) which is
common online platform of registering all complaints and how many completed with full
investigation without mentioning the name so that more complaints can review. So we can
give more focus to it in every organization because complains never come up with
solution.
2nd Case - Nikki Bliss Power and Access
Nikki is a hardworking and driven, wants to work on a trading floor in Wall Street and gets to
work at Haskell and Higgins, under Bertram Law. The trading floor is an aggressive place
with vulgar language and sexual jokes being thrown around. Initially Nikki accepts it, but in a
short while it starts to get on her nerves because she felt that the atmosphere of the trading
room created several barriers to her learnings.
So dominant male culture excludes women from positions and power and income.
Suggestion
Creates legal vulnerabilities for the firm that is firms legal responsibility to make the work
environment - not intimidating, not hostile not offensive.
So in this way both the situations are different.
Question - 2 What do you think of Barton's objective - a cross functional
design team? Does a diverse team result in better products? Why or why
not? under what circumstances.
Creative Conflict
Cassandra Barton is a successful design team lead in a car manufacturing company. Her first
product as a team lead was Atalanta which was very successful. Cassandra puts forward idea
of designers, engineer and marketers to work as a team to reduce time delay occurred due to
redesign. She was given the task for designing truck for women Phoenix in which she leads
team of designers, engineers and marketers. So objective of Barton is to form a cross
functional group, expects people to forget about their functional identities, norms, ideologies,
methodologies etc. because she expects that an overarching goal will reduce functional
identities, expects little team spirit talk will unite the team and runs up against the dominant
engineering culture.
Her first meeting with team was not as per her expectation, as people were not listening to
others ideas and they were not working as a team. According to me lack of diversity if useful
when only timely delivery of the project is important. Diversity should be fostered in
industries which have creativity as their brick and mortar such as advertisement industry,
product design.
1.) A diverse team does not result in better products because
Homogenous groups have higher morale, better communication, higher cohesiveness
Heterogeneous groups have diversity of ideas
more misunderstanding
more conflicts
more anxiety
more discomfort, higher turnover
Harm the organization - Yes, it can also harm organization in case diversity is causing
difficulty in flow of information among the team members, Reasons can be different
languages and sometimes minority face difficult in putting their point across in a team.
Circumstances as mentioned the situation with Barton was frustrated by time delays as
designers and engineers negotiated trade-offs with virtually no input as in the past designers,
engineers, and marketers had all worked isolated. So Barton accepted as a new challenge to
combine as a group thinking task.
Another circumstances we can take of UBERs culture of gender diversity in which there is
huge gender pay gap and also bad impact on the productivity of the organization.
2.) A diverse team results in better products because
Group thinking generate new ideas and tends to increase as group cohesiveness
increases.
Cultural diversity holds strong potential performance advantages.
Stretching corporate parenting capabilities into markets and products.
Increasing market power, an organization can afford to cross-subsidize one business from
the surpluses earned by another in a way that competitors may not be able to.
Type of Diversity - Diversity in form of team members having different background or
culture, education, gender, age is appreciable and come with their own benefits if diversity
does not hinder the information sharing.
Circumstances In the Bartons second challenge as design team leader a truck, the
phoenix in which if all departments work with coordination as group thinker with team spirit
then Barton easily completed that project as already mentioned it increases market power, an
organization can afford to cross-subsidize one business from the surpluses earned by another
in a way that competitors may not be able to.
Suggestion - Adopt Blind resume review and a Version of the Rooney Rule: one
woman and one member of an underrepresented minority group for key positions. (Huge
Gender Pay Gap)
