PREFACE

It is the requirement of the BBA course Bahria University Islamabad campus that all students of BBA have to spend two months in any organization to get practical exposure and to get familiarized with the ways to live in the organizational environment which is dramatically different from the educational environment. That two months period called Internship Period , if spent properly and sincerely, enables the students to be more confident, more knowledgeable, more responsible and, above all, more committed to its work in the practical field. I have also been assigned to do internship of six weeks period with Service Distribution Islamabad, which is a Pakistani local company and have 60 years experience in the market. This internship period in Servis Corporation has enabled me to understand the practical scenario and sharpen our decision making power an d utilizing the resources in an effective manner, so that by using our resources, how we can maximize our profit. In preparing this internship report, I have put all of my best efforts and tried my level best to get maximum knowledge about market ongoing trends. Despite of my all the coherent efforts, I do believe that there will always be a room for improvement in the efforts of learner like me.

EXECUTIVE SUMMARY
Marketing department is responsible for setting up distributor chains, prices implementation, cash collection and management and satisfying distributors on other issues like stock delays etc. Marketing manager is accompanied by two area sales managers and one computer operator. The Marketing manager and area sales managers go out to visit market for looking into the issues, problems and complains of dealers. It was quiet unrealistic to understand the value, put together by the Service cooperation and the distributor but on the field I felt a sense of clue that its hard to maintain business relationships in such a saturated and intense market where everyone is your opponent, because the market plays its own rules with profit making so it was an opportunity to grab market ongoing trends with an establish distributor. The efficient feature I come to know was the business phenomena, to cater Entrepreneurship abilities within myself, at the end I decided to own business of photocopier A4 size paper. It was thought tighten with me to bring my abilities of hardworking out of myself therefore I can say I learned a lot in a true sense of aspiration, commitment and self reliance. There is no doubt that distributors usually toe cooperation policies and mechanisms, so as Service distributors because they dont have that much stake in the operations, sales target is being set by the service and they are paid for sales man salaries and transportation cost, the only edge given to them is to strive hard as much as distributors can on their behalf to maximize sales to bring out profit margin. Leadership qualities for a manager are very necessary now days because this is one way out where I can be different out of rest. Service provided me an opportunity to grab leadership skills, while working in such environment I was responsible to make sure that each order has been deliver to the retailers. I was the in charge of Warehouse to transportation, so checking out each order was big responsibility. I had to manage 10-15 workers at a time besides dealing with customers. Business talks between distributors always make me listen to arrive at valuable knowledge. I had to examine claims to make sure it is refundable. CEO was deliberately confusing personality, his ways of thinking were business contingent. The way he treats his human resources was notable to me, autocracy and indulgent style of leadership both were personality traits for him, he manages his workers with soft corner but at the same time he used to press anger out of himself by reminder of duty call!

COMPANY OVERVIEW Brief description


Service tier and tube unit was set up in the year 1988, in the year 1941, three young friends like CH.NazarMohammed, Ch.Mohammad from Gujrat district and Mr. Mohammad Saeed from Gujranwala District, fresh college graduates started business art a small scale at Lahore. Within years their business flourished and they were making business in every corner to India at the time of partition. Although the company suffered losses on account of outstanding payments for the supplies made on the other side of border yet the company had to search for new markets. The directors of the company were not discouraged and thy continued their honest efforts and worked with dedication and with the help of ALLAH the business expanded. At this stage they had to search new site for installation for their installation of the factories in Gujrat. Service Group is well known for its consumer products and its contribution to the diversified industrial growth of the country. The group has its headquarters at Lahore, Factories located at Gujrat and Muridke. It operates two modern shoe factories. The Gujrat factory was setup in 1964 and Muridke factory commenced production in 1989. The two factories are producing all the products. The companys brand SERVIS is a house hold name in Pakistan. The company is also the largest exporter of footwear from Pakistan. Service Industries limited is a public limited company. It was incorporated in 1969 under the companies ACT 1913. It was originally started as a partnership firm just before independence. In 1960 it was made a private limited company and after enjoying nine years in that status, converted into Public Limited Company. Service Group consists of nine companies of various kinds and sizes. Three companies are public limited and six are private limited. In other words service industries limited is the main concern and others are its associated companies. The word Servis is the brand name of the SIL while the word Service is the registered name of the company. SIL is one of the major shoe manufacturing companies in Pakistan and it is a profit oriented and customers oriented organization. The associated companies are situated in various parts of the country having distinct activities from each other

ORGANIZATIONAL DESIGN
Departmentalization

To achieve gigantic results, business should be in a complete organized structure. In other words we can say that there should be a complete coordination between employer and employee both a horizontal and vertical level. More especially we say that a company should be so organized that everyone in the company has a thorough knowledge of who is to do what and who is responsible of what. There should not be any confusion and complication among authority and responsibility. Service Industries (Pvt.) Ltd. Just only performs the manufacturing activities at Gujrat and Muridke, whereas selling activities are performed through Service sales Corporation, which is also a member of Service Group of Industries. Service Sales Corporation has its 258 retail outlets in whole of the country for selling activities of service group on industries and every person has complete knowledge about his/her duties and responsibilities. Therefore we can say that service group of industries has strong organization setup which is key element of its success. Chain Of Command At Service, I observed that the decision making process is decentralized. At the both ends Distributors cant decide at their own, ultimately Producer or Service Group of companies had to take decisions at their own without consulting distributor, on the other hand distributor dont allow their employees to work independently, there is always a red signal blinking where workers stop thinking because they have been treated in the same ways since day one. So creativity has been hasty. So there is dictatorship chain of command. SERVICE ORGANIZATION STRUCTURE There dictator leadership style while communication flows downward. Decision making process is also decentralized; it may vary according to the prevailing market conditions.

Span of control Top management is the key to set a culture, which is auxiliary being uttered by the followers. However each distributor follows cos policy with 50-60 work force, each manager is authorized to control over 35-40 worker in assembly line while packaging department works under supervision of shift managers. Work Specialization Servis certifies the quality of each tyre & tube in its profile through the use of specialized laboratories and QC equipment; Servis do not compromise on quality for costs. In order to further assure customers confidence, Servis gives 06 months warranty of replacement on both its tyres and tubes. A special code is embarked to know the age of tyre and tube. The quality assurance team is highly qualified and trained who supervise every single aspect of QC when the products are being produced. They make sure their each production process must be done according to standards and up to the final shipment stage they are involved to assure good quality, the people at Avon Tyres say they have been listening long and hard to what their cruiser, custom and touring customers demand from a tyre, and handling, durability and aesthetics topped the list. So when it came to designing a replacement for the popular Venom-R, Avon kept its list handy, and the tyre maker reports it has more than met these requirements with a new tyre range aimed at the power cruiser and customizer market.

MARKET SEGMENTATION
Servis is currently focusing on needs of bike rider with innovative and quality diligence by offering high value products. The segmentation can be narrow down towards affordability factors, where middle class can be a strong factor for its success, however reliance towards

competitors still being kept in mind to hinder quality factor. Servis also target low income by differentiating rates for the Quality factor.

Position and description of duties Position Title


During my two weeks of Internship, I was designated as Assistant manager in admin and store department, headed by CEO Syed Hassan raza. While working in this department, a range of different tasks and duties were performed by me. Each task that was performed by me used to give me a sense of responsibility. At times I used to be challenged to meet with the required standard while sometimes things used to be slow and easy.

Branch Activities
It was part of my job to reach at office by 10 Oclock sharp for 12hrs a day, throughout my tenure at Service I stayed at multi oriented stake. My CEO, Syed Hassan Raza used to encourage me to interact with different people. Doing so, I used to take casual interviews of employees from different departments, I was asked to read and understand concepts that I had never heard of before. For example, discussion between Service and the distribution always carried out with verbal style of compact market analysis, analyzing them and trying to comprehend Service reply on that and then present a conclusion to my CEO, whether the new requirements presented were met, if not then which ones. Pin pointing if there were any delays or whether the deadlines for payments were met or not. I enjoyed my period with Service distributors by performing multiple duties such as cashier, order taker, store keeper, entering retailers data and financial output etc.

Responsibilities
Managing work force: it was my prior responsibility to make sure that each order is being delivered. For this purpose I was assigned to manage low level workers to make sure that single order by the retailer is being packed and delivered. I had to examine claims to make sure it is refundable The activity assigned to me was sitting as member in group interview for hiring 02 sales managers. Here I tried to explore the potential of candidates and suggested hiring an extrovert personality as post was related to marketing department. Such people are outgoing, social and talkative and generate good business.

I was also responsible for gauging customer; one of the customers was not being convinced by HR assistant on price, I convinced him on quality with low price of the product compared to competitors.

I prepared an ad for recruitment of different officials with HR manager. The activity assigned to me was sitting as member in group interview for hiring 02 sales managers. Such people are outgoing, social and talkative and generate good business.

Company has a small mosque, neat and clean wash rooms. Any complain regarding these matters I put my suggestions to QC, marketing, finance and HR departments.

Just like any organization in the world, Servis has a lot of strengths and few weaknesses as well. What makes a good organization become great is how it makes weaknesses its opportunities. The following is a SWOT analysis of Servis Tyres: The mission statement of any organization depicts its goals and what it plans to achieve in the future. Services mission statement is as follows:

Become a 10 billion rupee company by 2012 through leveraging its brands, distribution and retailing strengths. Leverage technology to gain competitive advantage.

Internal potency
Servis Tyres primary goal is to create greater value for the shareholders, customers, employees and
partners, and for society in general.

On a departmental level, Servis Tyres maintains a policy of non-discrimination towards all employees and applicants for employment. All aspects of employment with Servis Tyres are governed by merit, competence, suitability and qualifications, and are not influenced in any manner by gender, age, race, color, religion, national origin or disability. Servis Tyres has about 30 years of manufacturing experience so it has got recognition in the market. It is quality conscious company. It has achieved international certifications on quality like ISO 9001. Products are cost effective.

Employees are stable. Working environment and conditions is employee friendly. Company has wide range and variety of products. Product design, range and durability are on high. Company has motivated network of distributors. None of the distributors is allowed to sell company products into the area of other distributor. Any such violation ends at termination of distribution agreement.

Internal deficiencies
Chairman, CEO and COO are not willing to give autonomy, freedom and decision making power to respective head of departments. They are doubtful in the capabilities and potential of the people. It is hindrance in putting up any useful information, idea or procedure. Why they require the autonomy what kind of decisions are required?

Marketing strategies are poorly designed in todays fast and aware world and satisfaction of management with the status quo and not willing to hire qualified professionals at higher salaries and perks.

New technology for tubeless tyres is need of the hour for Service. Hiring of low qualified workers and retaining them on low wages is not admirable adding frustration.

Company has no statistical data, analysis and any other solid mechanism for competitors moves, feedback or any partnership with a firm which can provide useful relevant information. External circumstances
Penetration in the Rickshaw and trolley tubes. Distribution network if further extended to cities currently Servis Tyres is having no dealership can generate good revenues. Servis Tyres has not yet touched the export market. A big opportunity is lying vacant before Servis Tyres to explore and develop especially when good quality standards are claimed, maintained and ISO certifications have been achieved but you have mentioned that they have not achieved the targets so how can they take that risk? The land of Gujrat is also having University of Gujrat. Servis Tyres can seek assistance from school of art and design and school of management sciences of this university as its success partner. For business boom, industry linkage and close collaboration with universities is highly valuable. The availability of the institutes that can provide them the services can be the opportunity An assignment may be given to Government Swedish Pakistani Institute of Technology Gujrat for

manufacturing of dyes and molds at cheaper costs to get rid of monotonous designs year after year where as SMEDA (Small and Medium Enterprise Development Authority) office is also established in Gujrat Chamber of Commerce and Industry which is always ready to provide assistance or guide to local industry. Induction of Human Resource Department and its effectiveness plays a key role in the success or failure of an organization. This department has key role in recruiting, right assessment of a candidate during interview, training, motivating and holding employees together for maximum output. This department has inter organizational, interdepartmental and employees integration and coordination role combining and gathering them towards the axis of success, cooperation, productivity and satisfaction. It is proved that motivation leads to hard work, hard work to success and success again to motivation. The need is to take advantage of this very department. Human Resources may set strategies and develop policies, standards, systems, and processes that implement these strategies in a whole range of areas. The following are typical of a wide range of organizations: you need to discuss the basic HR functions that how the organization is performing that you can discuss their hierarchy, structure and span of control.

External Threats
These are the external factors that may harm the functioning of the organization. Older machinery and lack of further investment to replace it are becoming a challenge for company. Tubeless tyre manufacturers gaining Servis Tyres share because of no such manufacturing by the company. Not the threat it can be the weakness Older machinery is increasing costs. Immediate steps should be taken for its replacement with new manufacturing techniques, equipments and innovative products to counter this threat. Poor marketing budgets, policies and campaigns. Servis Tyres should come out of reactive strategies. Influx of smuggled tyres is not only threat for local industry but for the country as a whole.

Interruptions, interference and taking control of everything by top management are threat for growth of organization. Such strict controls prevent employee from innovation. not the threat

To discourage government interventions and present as a socially responsible organization, Servis Tyres should set up water treatment plant to prevent soil pollution although air pollution is compensated by heavy plantation by the company and add another pride, ISO 14000 certificate to its endeavors. Someone has rightly said; When the spirit is unstoppable, the possibilities are huge.

Servis Tyres is quality conscious and cost leader organization. It has tremendous potential to expand its business locally and globally. International markets may be opened for exports which is need of the hour for company and Pakistan as well. I hope it will do so once its leadership decides a committed, serious, conscious, sustained and coordinated effort.

Industry benchmarking can make them assess and evaluate their policies, performance and growth after so much experience. Company should combine its strengths and opportunities to gain control and utilize external environment well for its growth. Quality of human resource will turn the things around and will make wonders for company.

Every department should be given autonomy and freedom to perform their functions efficiently. In this way they identify discrepancies, suggest and solve problems in an effective way.

A good organizational culture inter departmental harmony will flourish and develop competency in the organization.

RECOMMENDATIONS
Collecting data for tyre sellers from all areas and visiting them regularly set up a puncture shop outside Station on concession basis as a lot of empty space is available. Arrange or at least participate in bicycle, motor cycle and car races. Servis Tyres has good infrastructure, products range and relations in the market. Professionals should be hired and retained for key positions, providing moral support and commitment by top management for taking calculated risks. Once team of professionals is prepared, they will act as Organization Development Consultants. Even if they do not perform up to mark, external OD consultants may be hired because when market has good potential; products are admired by customers, why to wait for suitable environment for performance rather than molding conditions in companys favor. Bold decisions by chairman should be taken for reengineering of the firm for survival in todays highly competitive environment and vertical growth of the company. Suggestions and complains system should be designed and responded quickly via email, letter or any other form with fast response from company. Servis Tyres should immediately start its range of tubeless tyres to effectively compete in the market. MIS system is weak. So there should be such team who operate marketing information system. Workers in mixing and production department should be provided face masks to prevent floating powders inhalation. It will reduce risk of respiratory system diseases. Social responsibility should also be shown by the organization. Polluted water is thrown in fields outside of factory. Metro and Josh motorcycles are being assembled in Gujrat. Company should explore business partnerships with both these firms, taking advantage of home town and then expanded to other such companies. At this stage if tyre performs well, a chain of loyal customers will automatically be created through word of mouth. Such a situation demands effective training and development programs for its employees to keep an eye on environmental changes. .

Service tyres have not tasted success in terms of target achievement so getting no opportunity to celebrate it.

Continuous change in product designs, promotional campaigns and a learning organization can do that successfully. Employee empowerment and autonomy will improve the overall organizational performance.

Career advancement
It was thought tighten with me to bring my abilities of hardworking out of myself therefore I can say I learned a lot in a true sense of aspiration, commitment and self reliance. Leadership qualities for a manager are very necessary now days because this is one way out where I can be different out of rest. Service provided me an opportunity to grab leadership skills, while working in such environment I was responsible to make sure that each order has been deliver to the retailers. I was the in charge of Warehouse to transportation, so checking out each order was big responsibility. I had to manage 10-15 workers at a time besides dealing with customers. I put my suggestions to QC, marketing, finance and HR departments. I also appreciated employees on their skills, abilities and expertise in different departments during my visit and stay and made them feel proud and loyal with the organization.
